This research was conducted with a mixed exploratory approach. In the qualitative phase, semi-structured in-depth interviews were conducted with 17 elite female athletes, elite female coaches, and academic experts using purposive and snowball sampling, and the data were analyzed using grounded theory (Glazer). In the quantitative phase, a researcher-made questionnaire was prepared based on the qualitative findings and distributed to 385 female athletes. The data were then analyzed using structural equation modeling. The findings showed that the challenges of migration among elite female athletes fall into six main categories: economic, social, cultural, political, managerial, and psychological. The most important challenges included livelihood insecurity, lack of facilities, weakening of social status, gender discrimination and restrictions, legal restrictions, poor management, and lack of meritocracy and psychological stress. The consequences of migration were also identified in three main dimensions of weakening national sports, socio-cultural consequences, and economic-political consequences. The quantitative results confirmed the six-dimensional structure of challenges and the three-dimensional structure of consequences and showed that economic and political challenges of gender, along with socio-cultural consequences, played the greatest role in explaining migration. Accordingly, a review of women's sports support policies, strengthening meritocracy, developing infrastructure and psycho-professional support, and enhancing the media status of female athletes are suggested as implementation strategies to reduce women's sports migration. هدف پژوهش حاضر، واکاوی اثرگذاری سیاست‌ها و نابرابری‌های جنسیتی بر چالش‌ها و پیامدهای مهاجرت زنان نخبه ورزشی ایرانی و تبیین الگوی مفهومی این فرایند بود. این پژوهش با رویکرد آمیخته اکتشافی انجام شد. در بخش کیفی، با استفاده از نمونه‌گیری هدفمند و گلوله‌برفی، با ۱۷ نفر از زنان ورزشکار نخبه، مربیان زن نخبه و اساتید متخصص، مصاحبه عمیق نیمه‌ساختاریافته انجام و داده‌ها با روش نظریه داده‌بنیاد با رویکرد گلیزر تحلیل شد. در بخش کمی، بر پایه یافته‌های کیفی، پرسشنامه محقق ساخته تدوین و میان ۳۸۵ زن ورزشکار توزیع شد و داده‌ها با مدل‌یابی معادلات ساختاری تحلیل گردید. یافته‌ها نشان داد چالش‌های مهاجرت زنان نخبه ورزشی در شش دسته اصلی اقتصادی، اجتماعی، فرهنگی، سیاسی، مدیریتی و روان‌شناختی قرار می‌گیرد. مهم‌ترین این چالش‌ها شامل ناامنی معیشتی، کمبود امکانات، تضعیف جایگاه اجتماعی، تبعیض و محدودیت‌های جنسیتی، محدودیت‌های قانونی، ضعف مدیریت و شایسته‌سالاری، و فرسایش روانی بود. همچنین پیامدهای مهاجرت در سه محور تضعیف ورزش ملی، پیامدهای فرهنگی - اجتماعی و پیامدهای اقتصادی - سیاسی شناسایی شد. نتایج کمی، ساختار شش‌گانه چالش‌ها و سه‌گانه پیامدها را تأیید کرد و نشان داد چالش‌های اقتصادی و سیاسیِ جنسیت‌زده و نیز پیامدهای فرهنگی - اجتماعی بیشترین نقش را در تبیین مهاجرت دارند. براین‌اساس، بازنگری در سیاست‌های حمایتی و حقوقی ورزش زنان، تقویت شایسته‌سالاری مدیریتی، توسعه زیرساخت‌ها و حمایت‌های روانی - شغلی، و ارتقای منزلت رسانه‌ای زنان ورزشکار به‌عنوان راهبردهای اجرایی برای کاهش مهاجرت و حفظ سرمایه انسانی ورزش زنان پیشنهاد می‌شود.
